Leadership in Telekom is centered around the 6 Leadership Anchors which is built on guiding principles and describe the organizational expectations of how leaders should act and represent the business. They provide orientation and support, and they form the Group-wide leadership framework.

Situation

Deutsche Telekom operates in a high-pressure, fast-evolving environment where leadership quality directly impacts execution and transformation.

While a strong leadership framework was already in place, a gap remained: leaders understood the expectations but did not consistently perform them under pressure.

As demands increased, this led to reactive leadership behaviors, inconsistent team experiences, and reduced clarity and alignment across the organisation.

The risk was clear - leadership intent was not translating into leadership performance at scale.

Approach

In close collaboration with HR, we designed and delivered an Effortless Leadership Journey focused on one core shift: from effort-driven, reactive leadership to focused, high-impact leadership.

Effortless Leadership Journey components: Pre-work (24 Questions Resilience Test), Training (Effortless Leadership Session covering Flow, Interaction, Resilience and Embodiment), Integration (Connect to your buddy and role model 4 practices towards your team over a period of 50 days)

The intervention centered on three pillars. Leadership under pressure - enabling leaders to recognise and shift reactive patterns into more intentional behavior. Flow, interaction, resilience, and embodiment - strengthening how leaders manage energy, attention, and presence in real situations. Behavioral integration at scale - embedding a small number of concrete changes into daily leadership practice.

Rather than introducing more frameworks, the focus was on changing how leaders operate in meetings, decisions, and team interactions.

Impact

Behavioral change across 850 senior leaders. Each leader implemented 2-3 concrete changes in how they lead - directly improving how their teams experience leadership day to day.

Higher-quality leadership interactions. Greater presence, listening, and clarity strengthened trust, collaboration, and engagement across the organisation.

Improved leadership under pressure. Leaders reduced reactive behaviors and operated with more focus and composure in complex situations.

Stronger execution through leadership. Clearer communication and more consistent follow-through improved alignment and team effectiveness.

Proven engagement and relevance. An average evaluation score of 8.5/10 placed the initiative among the highest-rated programmes on the internal Level UP! platform.
